Der erfolgreiche Umgang mit Diversität ist nicht länger nur eine Herausforderung für multinationale oder globalisierte Unternehmen. Die vorliegende Untersuchung geht daher der Frage nach, was Gruppen in interkulturellen Situationen handlungsfähig und erfolgreich macht. Hierzu wird zunächst eine neue Operationalisierung einer interkulturellen Situation vorgeschlagen. Es wird weiter ein, auf der sozial-kognitiven Theorie basierendes Modell interkultureller Gruppenkompetenz vorgestellt. Die empirische Prüfung erfolgte während eines Unternehmensplanspiels mithilfe quantitativer und qualitativer Methoden. Es zeigt sich erstens, dass die Kompetenzdimensionen Selbstreflexion, Selbstregulation und Flexibilität auf der individuellen Ebene und analog dazu die Dimensionen Reflexion, Regulation, Kooperation und Wirksamkeitserwartung auf der Gruppenebene das Konstrukt interkulturelle Kompetenz hinreichend beschreiben. Zweitens wird deutlich, dass die Gruppeneffizienz eher auf die interkulturelle Gruppenkompetenz als auf die individuelle interkulturelle Kompetenz zurückzuführen ist. The challenge of dealing with cultural diversity successfully is no longer confined to multinational or globalized companies. This study is interested in exploring what exactly makes heterogeneous groups successful in intercultural situations. Hereby, a new operationalization of an intercultural situation will be proposed. Based on social cognitive theory a model of intercultural group competence will be presented and proved in a quasi-experimental setting during a simulation game. The qualitative and quantitative triangulation shows first, that the competence dimensions reflection, regulation and flexibility at the individual level and accordingly reflection, regulation, cooperation and efficacy at the group level describe intercul- tural competence properly; and second, that group efficiency is more attributable to group competence than to group members' individual competence.
